LEARNING TRANSFER // ICEBERG ANALOGY
Learning transfer can be defined as the ability of a learner to successfully apply the behavior, knowledge, and skills acquired in a learning event to the job, with a resulting improvement in job performance.
I’ve developed the iceberg analogy of learning transfer.
Everyone knows that we only see the 10% of an iceberg that is above the water; there are parallels with the issue of learning transfer.
I use this analogy in two ways:
To illustrate the rarity of successful learning transfer. It is estimated that only 10% of all training is transferred to the job. This is the 10% that we can see, the part that is “above the water". As with the 90% of the iceberg that never sees the light of day, 90% of training does not manifest in improved job performance.
To describe how L&D has traditionally solved training problems. In L&D, we have been guilty of focusing too much on the part that is easily visible (the LMS, learner attendance rates, smile sheets, slick learning designs, etc) and have ignored the parts that forces us to dive deeper to understand and influence, like the culture and supporting organizational constructs of learning.
If the L&D community wants to increase the 10% of successful transfer, we need to focus on the 90% that we have left submerged in the water for so long.
